摘要:
为研究影响煤矿员工心理韧性的因素,从煤矿工人自身、工作、组织管理3个方面构建矿工心理韧性影响因素指标体系,运用解释结构模型(ISM)分析了各个影响因素之间的关系,建立了3层阶梯结构模型,并利用层次分析法(AHP)计算各影响因素的综合权重,得到了影响矿工心理韧性因素的重要程度及层次关系。结果表明心理韧性不是一成不变的,可以通过后天的培训提高。通过具体分析发现影响矿工心理韧性的最表层因素集中于矿工自身层面,包括情感情绪、问题解决能力、自我效能; 影响矿工心理韧性的中层因素包括工作年限、适应能力、工作强度、同事关系、工作压力、工作环境; 影响矿工心理韧性的最深层因素全部集中于组织层面,包括组织公平、组织支持、心理安全教育。其中组织公平、工作压力、自我效能、心理安全教育、组织支持是矿工心理韧性的主要影响因素,权重远远大于其他因素。采用定性与定量相结合的方法对模型进行分析,明确影响矿工心理韧性的关键,为提高矿工心理韧性预防安全事故提供参考和意见。
Abstract:
In order to study the factors influencing the psychological resilience of coal miners,this paper constructs an index system of the influential factors on miners psychological resilience from aspects of coal miners themselves,work and organization and management,and analyzes the relationship between the various influential factors by using interpreting structural model(ISM)and then the comprehensive weight of each influenctial factor by using the analytic hierarchy process(AHP)are calculated,and the importance degree and hierarchy relation of the factors affecting miners'psychological resilience are obtained.The results show that mental resilience is not static,which can be improved through acquired training.The analysis shows that the surface factors affecting the psychological toughness of miners focus on miners themselves,including emotion,problem solving and self-efficacy.The middle-level factors affecting miners'psychological resilience include working life,adaptability,work intensity,working pressure and working environment.The deepest factors affecting the psychological toughness of miners are all concentrated on the organizational level,including organizational justice,organizational support and psychological safety education.Organizational justice,job stress,self-efficacy,psychological safety education and organizational support are main factors influencing miners'psychological resilience.And their weights are far greater than other factors.By using the qualitative and quantitative methods to analyze the model,the key of psychological resilience of miners are clarified,which can provide reference and suggestions for improving the psychological resilience of miners in preventing accidents.
